Occupational Psychology

Theories of motivation provide those that are in managerial positions with greater understanding of what makes employees perform to their peak performance. The practice of comprehending motivation can result in influencing and managing the behaviour of a workforce effectively. Motivation is intrinsic or extrinsic and is seen as a desire or need that gives an individual focus and drive in their role, tasks they are employed to do and controls an individual's behavior. We are all motivated by different things and in different ways. Some people are motivated by doing a good job and look for personal recognition and personal growth, whereas others are motivated by money and promotion. When applied to the workplace it is about getting the most from an employee through encouragement in order for them to give the best performance in their role. Two theories that have influenced organizations and are used to date are Maslow's theory ËÅ"hierarchy of needs' and Locke's theory on goal setting'. Maslow's theory is referred to as a content theory of motivation and suggests how an individual behaves in a workplace is dependent on the need or requirement to fulfill certain needs. If an individual does not accomplish these needs they encounter an imbalance which they will try to rectify. The theory suggests we are motivated by basic needs and as these needs are met we move to another level of the hierarchy of needs until we reach the pinnacle of the pyramid. The levels that Maslow proposes we all go through are, basic needs, safety needs, social needs, esteem needs and self-actualization. Once individuals reach the self actualization level, the need continues to act as a motivator, the more they experience the need, the more they want to experience further growth and satisfaction. A study by Parker et al (1991) looked into motivation needs and their relationship to life success. The study looked at the responses of managerial and non-managerial industry workers. It showed that the need to achieve was positively related to success. This included status-wealth, contribution to society and professional fulfillment, but was negatively related to security and when carried out the type of role i.e. managerial and non managerial was an essential predictor of power needs and accomplishment. C.L. Cooper (2001) also supported Maslow's theory of needs believing that they are extremely important because the nature of work is changing, as employment is now insecure or short term contracts. British employment structure is becoming more Americanized, having longer hours, intrinsic job insecurity and employing a bottom line management approach. Cooper proposed that Maslow's theory is far more important today with the British workforce than it was in the last century. P.E. Ajang (2012) also supports the theory that Maslow's hierarchy of needs have been useful in organisations in motivation, believing that in order for them to be effective and efficient, managers and the organisation must be willing to understand and provide factors that motivate employees within their roles and duties. Greenberg & Baron (2003) support the distinction between the growth needs and deficiencies in Maslow's theory but proposed that not all individuals are able to satisfy their higher order needs in employment. Their research found that managers from higher ranks in organisations were able to satisfy both their growth and deficiency needs whereas managers at a lower level were only able to satisfy their deficiency needs at work. Nadler & Lawler (1979) cited in Graham & Messner (1998) believed there were three major criticisms of Maslow's theory arguing that the theory makes assumptions about employees in general. These are that employees are similar, all situations are similar and that there is only one best way to meet their needs. Locke's theory is referred to as a process theory of motivation and proposes that employees are motivated by having specific goals set them and being given the necessary feedback. He suggests that if we are given goals it motivates an individual to achieve a goal which improves overall performance. Goal setting employs key points, referred to as SMART. These are specific, measurable, agreed upon, realistic and time bound. Goals should be specific (so an individual knows what to do), measurable (so an individual knows when they have to be completed), agreed upon (this way an individual has a joint/vested interest in their success), realistic (difficult but realistic to accomplish in period allotted, making sure they are not impractical objectives as this will demotivate them) and time constrained (having a time limit ensures individuals complete the task). Morisano et al (2010) investigated whether goal setting would enhance academic performance for struggling students, following the conclusion that in universities twenty five percent never complete their course. The study found that the students who followed the goal setting intervention showed extensive improvements in their performance compared to those that had not had goals set. They propose that if they are standardized, easily administered and time limited that enhancement in academic performance can be attained in struggling students. Steele-Johnson et al (2000) found in their analysis of goal orientation and task demand effects on motivation, affect and performance that participants with performance goal orientation were more satisfied with their overall performance on an simple task as this offered a better possibility for them to demonstrate their capability. Their results showed that advantages of goal direction were dependent on the type or intricacy of task given. Job complexity affected goal orientation on affect and performance and task consistency moderated goal orientation on intrinsic motivation and self-efficacy. In Latham & Steele's (1983) study on college students performing toy assembly, and whether work strategies or goal setting would boost performance, the results showed that specific goals set by a supervisor led to elevated performance rather than generalized ‘do best' objectives. The study found and supported Locke's theory of goal setting as did other studies by Mento et al (1987), Locke & Latham (1990) and Locke & Latham (2002). Grant's (2012) study on goal setting in teaching and practice saw goal setting as an ideal structure in order for individuals to explore, recognize and modify unhelpful implicit goals. This would promote positive change and a motivational effect on behaviour, but he also felt that it could hinder performance, especially if the task allotted was too complicated, was too exigent or the individual was inexperienced, had low self-efficacy and resources were limited. He also proposed that individuals were more likely to cheat and be unhelpful with peers if there were highly competitive situations or high performance goals. He felt that SMART goals suppress the development of sophisticated comprehension and knowledge. He stated that unclear managerial perception or knowledge of Locke's theory could result in ill informed decision making and incorrect practice. In conclusion the level of influence on performance and motivation is dependent on how a theory is applied and by whom and whether they are proficient at applying the theory. When using Maslow's theory if an individual is inexperienced in teaching or training methods (i.e., supervisors, managers, etc) the theory is absolutely ineffective, although if they are a trained teacher or academic they may have some success in its application. Employers need to be able to work out which level of the hierarchy of needs an individual is at in order to motivate them i.e. if someone is on a low salary and are struggling to get by they are unlikely to be motivated be receiving a credential for a job well done, they are more likely to be motivated with the offer of a salary increase. Problems exist with the theory as individuals aren't always predictable, they can also sometimes be driven to do well by what they feel strongly about and not necessarily by what they require. In contrast Locke's theory seems to have more success and is an established method used in organisations today. It has been shown to be a reliable and effective way of motivating employees. Studies have shown that performance improvements that are related to goal setting can be between ten and twenty percent. Goal setting works because it gives individuals objectives, energizes individuals, provides a challenge and encourages creativeness in an individual in their workplace. To managers and supervisors it is easy enough to employ and can be very useful as the results can be easily understood and supervised. In academics and teachers who are highly proficient it can be very useful as can show levels of attainment and can be a good indicator on how to progress and improve an individual's overall performance and if applied correctly will have great advantages. In summary we all require motivation to work hard, but individual differences in motivation are due to factors such as locus of control and personality. We are all motivated in different ways and by different things, such as personal gain, money, reward or by achievement and personal success. These motivations can alter depending on our circumstances. Locke's theory seems the most useful in addressing human problems in motivation but ultimately it is down to the organisation and which method they employ, that determines whether a theory has been helpful or unhelpful. The competency on the individual using the theory will evidently determine whether motivation of an individual is successful or not in the workplace.

Write IEP Goals for Healthy Student Work Habits When a student in your class is the subject of an Individual Education Plan (IEP), you will be called upon to join a team that will write goals for him or her. These goals are important, as the students performance will be measured against them for the remainder of the IEP period and their success can determine the kinds of supports the school will provide.   SMART Goals For educators, its important to remember that IEP goals should be SMART. That is, they should be Specific, Measurable, use Action words, be Realistic and theyre Time-limited. Here are some ways to think about goals for children with poor work habits. You know this child.  She or he has trouble completing written work, seems to drift away during oral lessons, and may get up to socialize while children are working independently. Where do you start setting the goals that will support her or him and make them a better student? Executive Functioning Goals If a student has a disability such as ADD or ADHD, concentration and staying on task wont come easily. Children with these issues often have difficulty sustaining good work habits. Deficits such as this are known as executive functioning delays. Executive functioning includes basic organizational skill and responsibility. The purpose of goals in executive functioning is to help the student keep track of homework and  assignment due dates, remember to  turn in assignments and homework, remember to bring home (or return) books and materials. These  organizational skills lead to tools to manage his daily life.   When developing IEPs for students who need help with their work habits, it is important to remember to key in on a few specific areas. Changing one behavior at a time is much easier than focusing on too many, which will be overwhelming for the student. Sample Behavioral Goals Focus attention with minimal supervision or intervention.Refrain from distracting others.Listen when directions and instructions are given.Identify what is needed each work period and each day for homework.Be prepared for assignments.Take the time to do things right the first time.  Think things out on your own before asking.Try things independently without giving up.Work independently as much as possible.Apply successful strategies when involved in problem-solving.Be able to re-state problems, instructions, and directions to help with understanding the task at hand.Take responsibility for all work being done.Participate fully in group situations or when called upon.Be responsible for self and belongings.Remain positive when working with others.Cooperate in both large and small group settings.Be considerate of the opinions of others.Seek positive solutions for any conflicts that may arise.Always follow the routines and rules. Use these prompts to craft SMART goals. That is, they should be achievable and measurable and have a time component. For example, for the child who struggles with paying attention, this goal incorporates specific behaviors, is actionable, measurable, time-bound, and realistic:   The student will attend (sit still with eyes on the teacher, keeping their hands to themselves, using a quiet voice) to a task during large and small group instruction for a ten-minute period, with no more than one teacher prompt in four out of five trials, to be measured by the teacher. When you think about it, many of the work habits lead to good skills for life habits. Work on one or two at a time, obtaining success before moving to another habit.

Many diseases can be reduced by looking at the nutrition label. For instance, one of the most common diseases among us today is diabetes which can be prevented by monitoring the amount of sugar intake. â€Å"A balanced diet can provide us with all the essential nutrients and minerals in order for growth and normal wear and tear on the body. † If I had to describe my eating habits, I would say I maintain a healthy balance. I eat three main meals a day consisting of breakfast, lunch and dinner along with a couple snacks throughout the day. I always look at the labels and determine which foods aren’t healthy. Also I watch my portion size as well. For beverages, I try to drink as much water as possible and I do not drink any soda or sugary drinks. However, I do drink tea and coffee in the morning. In general, I would say I maintain a well-balanced diet. After reviewing my Food Groups and Calories Report, I have determined I do not receive all the essential nutrients and vitamins I need on a daily basis. Even though I thought I maintained a healthy balance according the report I am not. For the following food groups; grains, vegetables, fruits, dairy, protein foods, and oils I am under in every category except one in ounces. For example, the target amount of grains that is needed is 6 ounces while, I am only consuming 5 ounces. Therefore, I am under the targeted amount. Also I learned I lack a lot of fruits, vegetables, and dairy in my diet. I often don’t like a lot of vegetables, fruits, and dairy products. For the following food groups; grains, vegetables, fruits, dairy, protein foods, and oils I was under the targeted amount of serving for almost everything except protein foods. In the grains category the targeted amount is 6 ounces while I only consumed 5 ounces. In the vegetables, fruits, oils and dairy categories I didn’t reach any of the targeted amounts. Although I did reach the targeted amount of protein foods which I consumed 11 ounces when the targeted amount is only 5 ounces. Based on my report, I will be modifying my diet in order to reach the essential nutrients and minerals. The steps I will take in order to modify my diet is to keep using the SuperTracker. This tool shows me the food group amount I need on a daily basis and how much I have already consumed. For starters, the first foods I am going to start incorporating into my diet that are full of nutrients are fruits and vegetables. Which would include; green beans, carrots, and raw fruit. Each nutrient plays a very important role in maintain a healthy lifestyle. There are six essential nutrients that we need on a daily basis which are; carbohydrates, lipids, protein, water, vitamins and minerals. According to my nutrients report, I am getting most of the six essential nutrients. One of the nutrients that I am taking a lot in of is proteins; this nutrient provides structure of the bones and teeth. Since I am getting most of the nutrients I am able to stay alive, grow, and reproduce. There are tons of benefits of getting all the essential nutrients needed in our diet. By changing my diet I will have more energy and maintain a healthy weight. Also by changing my diet I am ensuring that my body will maintain structure, maintain and repair the body as well as be able to reproduce. In conclusion, nutrients are a very important part of living a healthy lifestyle. Before this week, I was not aware of how much my diet lacks in the essential nutrients needed to maintain a healthy lifestyle. Therefore, I need to change my eating habits. By using the SuperTracker I was able to identify which nutrients I was getting enough of and the ones I was not getting enough of. Furthermore, by continuing to use this I will be able to monitor my food intake more closely and reach my goal of maintaining a healthier lifestyle. An Analysis of Ambition in Macbeth by William Shakespeare In Macbeth, a play set in Scotland, William Shakespeare wrote a tragedy of a man s ambition. In the play, Macbeth is described as a man who has ambitions of becoming king. After the first part of the prophecy by the witches whom he has met returning from battle comes true, he begins to think the second part may also come true, supernatural soliciting cannot be ill, cannot be good. The witches have predicted that Macbeth would first become Thane of Cawdor and then king of Scotland. Encouraged by his wife, Lady Macbeth, he murders King Duncan who stays as a guest in his castle. Macbeth then becomes king of Scotland. According to his critical essay on Macbeth, Shakespeare and the Hazards of Ambition, Robert N. Watson comments that ambition becomes the enemy of all life, especially that of the ambitious man himself, in this play. In Macbeth, Shakespeare interprets a man s lifelong ambition that seems to be fulfilled, but causes consequences that his mind cannot handle. Macbeth s desire to gain wealth and status completely overpowers him. Macbeth becomes more ambitious as his wife and the witches make him question himself and his desires. Lady Macbeth is the biggest encouragement to his ambition, since she uses her husband s trust to change her own future. In Act I, Scene iii, the witches and their prophecies influence Macbeth s ambition as he begins to consider murdering Duncan, If good, why do I yield to that suggestion/ whose horrid image doth unfix my hair/ and make my seated heart knock at my ribs,/ against the use of nature? Macbeth strongly believes witches words. Also, the apparitions who are called by the witches influence Macbeth by making him believe that he is invincible in Act IV, Scene I, rebellion s head, rise never, till the wood/ of Birnam rise, and our high- placed Macbeth/ shall live the lease of nature, pay his breath/ to time, and mortal custom. In Act I, Scene v, Lady Macbeth also influences Macbeth s ambition, Hie thee hither,/ that I may pour my spirits in thine ear,/ and chastise with the valour of my tongue/ all that impedes thee from the golden round,/ which fate and metaphysical aid doth seem/ to have thee crown d withal. She tries to influence him to kill Duncan. She says, Art not without ambition, but without the illness should attend it, meaning that Macbeth is not without ambition, but lack of ruthlessness that is needed. When Macbeth decides not to continue with their plan to murder Duncan, his wife urges him to act on his desires or he will think of himself as a coward. She says, Art thou afeard/ To be the same in thine own act and valour/ As thou art in desire? (Act I, Scene iv) She then makes sure he will perform the deed by taking an active role in preparing for the murder: his two chamberlains/ Will I with wine and wassel so convince, ( Act I, Scene vii) and cleaning up afterwards give me the daggers: the sleeping, and the dead/ Are but as pictures; tis the eye of childhood/ That fears a painted devil. If he do bleed,/ I ll gild the faces of the grooms withal, / For it must seem their guilt. (Act II, Scene ii) As Macbeth worries about failing to carry out the plan, Lady Macbeth tells him to screw up his courage and they wouldn t fail. Although Macbeth becomes king of Scotland after killing King Duncan, he cannot have peace. Duncan s sons escape to England and try to avenge their father. Also, the witches predict that his friend Banquo s descendants will be kings of Scotland. Macbeth orders his men to kill Banquo and his son. During the course of the play, Macbeth changes from a person with some moral sense to a man who will stop at nothing to get and keep what he wants. By the play s end, he has lost all emotion. He cannot even react to his wife s death saying that life is only a tale/ told by an idiot, full of sound and fury,/ signifying nothing. In Macbeth, ambition is the fatal flaw that causes his downfall. The play shows that one may get easily influenced by other people when he/ she is over- ambitions. After becoming king, his endless ambitions lead him into misery and tragic ending. Being obsessed by the witches prophecy, he even tries to control his future, He hath a wisdom that doth guide his valour/ to act in safety. There is none but he/ Whose being I do fear; and under him/ My genius is rebuked, as it is said/ Mark Antony s was by Caesar. Upon my head they placed a fruitless crown,/ And put a barren scepter in my gripe,/ Thence to be wrench d with an unlineal hand,/ No son of mine succeeding (Act III, Scene I). Macbeth considers Banquo and his son Fleance as threats to his security as King. Although outwardly friendly to Banquo, Macbeth is jealous and fearful of him. Throughout the play, it is Macbeth s ambition that destroys his good nature and forces him to break all moral boundaries. Until he meets the three witches, he is loyal to his king, to his wife, and to his friends. If he had not desired to become king, the three withes prophecy would not have changed his life. All of the problems start to develop when he decides to murder Duncan. He commits the murder because he is too ambitious. If he weren t so ambitious and determined to become king, he would not have to kill Duncan. After all, the witches prophecy influences his fate by turning his ambition into a tragic reality. Although he is initially led to evil by the witches prophecy, he does not hesitate to commit crime. After killing Duncan, he kills Banquo and Macduff s family. Macduff flees to England and then gathers an army to overthrow Macbeth. Lady Macbeth becomes a sleepwalker and finally dies in pain. At the end of the play, Macduff kills Macbeth in battle. Duncan s son, Malcom then becomes the king of Scotland. If Macbeth patiently waited for his time, he would have become king peacefully and have had a chance to enjoy it. The play, Macbeth, shares themes with other stories, with historic and current events, and with individual, personal experiences with which one can identify. Ambition which is one of Macbeths themes can be traced to the issue of corruption in national politics, in sports, and in a terrorist government. The Watergate scandal, the 1988 and 1994 Olympic Games, and Haiti s historic civil unrest are examples of abused power, scandal, and violence in which the players are motivated by ambition.
